Abstract

Employee retention remains a critical challenge for modern organizations, particularly within Islamic business institutions where the gap between ethical jargon and leadership practices often triggers employee turnover. This study aims to empirically examine the influence of prophetic leadership and the value of amanah on reducing turnover intention, with affective commitment serving as a mediating variable. A quantitative explanatory design was employed using a survey method administered to 150 permanent employees of Islamic business institutions selected via purposive sampling. Data were collected through structured online questionnaires and analyzed using Partial Least Squares Structural Equation Modeling (PLS-SEM) assisted by SmartPLS. The measurement model evaluation confirmed that all indicators met the criteria for convergent validity, discriminant validity (HTMT < 0.90), and internal consistency reliability. Hypotheses testing via bootstrapping with 5,000 resamples revealed that prophetic leadership and the value of amanah have a significant positive direct effect on affective commitment and a significant negative direct effect on turnover intention. Furthermore, affective commitment was proven to partially mediate the influence of both prophetic leadership and the value of amanah on turnover intention. These findings highlight the importance of internalizing ethical and value-based management beyond superficial slogans, providing theoretical contributions to Islamic human resource management literature and practical implications for developing sustainable talent retention strategies grounded in moral leadership.
